Abstract

As artificial intelligence rapidly finds its way into daily work, an important research topic is how employees’ encounters with AI affect innovative behavior. This study analyzes the association between Artificial Intelligence Experience and Innovative Work Behavior with the mediating role of Knowledge Sharing and Employee Well-Being through the theoretical lens of Job Demands-Resources and Conservation of Resources theories. Data were obtained from 551 employees in Indonesia with experience in employing AI in their work and evaluated using PLS-SEM. The data indicate that pleasant AI experience is positively related to Knowledge Sharing, Employee Well-Being, and Innovative Work Behavior. Knowledge Sharing and Employee Well-Being also play crucial mediating roles, both in isolation and in series, to explain how AI Experience leads to Innovation. Interestingly, the direct influence of AI Experience on Innovative Work Behavior was quite modest and Knowledge Sharing was the best predictor. This means that technology as such does not drive innovation. Instead, people are more likely to turn the benefits of AI into innovative behavior in situations where knowledge is exchanged and their well-being is supported. Organizations looking to harness the benefits of AI should therefore focus on not only technology adoption but also the social and psychological environment in which their workers may flourish and create.
